Crankypants

There is work to do tonight, but I can’t make myself do it. Preparing a whole new midterm for one student who was ill, writing a letter of nomination for a student for an award, getting an abstract/bio ready for an upcoming talk.

This has been a really difficult semester and I am really cranky.

I am teaching a new (to me) large undergraduate course. I have essentially no TA support to speak of (thankfully, I have a grader for homework), and the course has required a lot of time to prep the materials (homework, homework solutions, exams) and grade the exams. I teach the lectures and the discussion and I have more office hours than usual, because they are needed — there is always someone in my office during those. This past weekend I graded nearly 100 exams; it took all weekend. The weekend before, I wrote the solutions to about 50 homework problems (postings of solutions before the midterm, making up for missed postings due to work travel). If you are at a teaching-heavy institution, what I wrote might seem like nothing, but I am at a research institution, and teaching is not supposed to take up 20+ hours a week.

I have had more travel than I am comfortable with this whole academic year, and much of it was service related, which means I traveled, worked a ton, then came back to a punishing backlog of work. I have a break in travel till July, and then it’s 6 effing trips between mid-July and mid-September.

I have written too many proposals, and the new NSF fall deadline is just around the corner. I also have some schmoozing with DoD to do to see if some money could be had.

I have way too much service at the department and university level. One of the university-level committees has turned out to be drastically more work than initially promised, so it has been a huge time drain and I have constantly been pissed off about it. It does nothing for me or my career, it is just a humongous waste of time and I feel like a fool for having agreed to do any of it. The way the whole thing is run is unbelievably inefficient and just plain wrong.

Eldest’s swim practice has moved to 4:30, which means I often have to leave at 3:50 to pick him up and drive him to practice. And this also means I always have to work evenings and often weekends, to make up the lost time because the work day is now even shorter than usual, so I also get no play time.

As a result of all this, I have virtually no time to actually mentor my students and work on the group’s papers, let alone read the literature. The fact that I get to do none of it is making me very, very cranky.

I find it mind-boggling that I have to fight hard to find the time to do research, because all the other stuff — most of which does not require me to seriously turn on my brain at all — easily fills 50+ hours per week. It should not be this hard to find the time to do the work that no one but me can do.

Professorial Nuggets: The Overcommitment Edition

I have been extremely busy, hence the scarcity of posts. I have been wanting to post on a number of interesting topics, but the time just isn’t there… And then I forget or the impetus to write diminishes for whatever reason (mostly due to sleepiness), and then there are more pressing things to tend to anyway…

I have been overcommitted. I say no to a lot of things, but I am still overcommitted. I need to implement even more stringent criteria as to what I do and don’t do. For instance, I make a point of reviewing for journals where I often publish, but not much outside of those unless it’s the work of authors I know. Well, it turns out that I can get 5-8 solicitations in a single week from the journals where I publish often combined with others that consider the work of some of the colleagues from the field. Before you know it, instead of writing papers in my precious no-face-time blocks, I am spending all this time reviewing other people’s papers.

A lot of people request stuff from me, and the problem is that many of these people cannot be entirely ignored  if  I want to be collegial (which I do, mostly because I may need stuff from them down the road). Even if I end up not doing what they want, I often have to spend some time reading something or participating in some meetings or talking on the phone before I can say no lest coming across as a dismissive jerk. I wish people would try to filter when and why they ask for stuff. But self-interest trumps consideration, as is understandable.

There are some service tasks that I committed to, but they turned out to be time-wasters despite having started as interesting or potentially impactful. I think really hard, but end up not being able to find a single saving grace when it comes to doing these tasks; I really resent myself for having taken them up.

I have been teaching a new (to me) large undergraduate course. It’s been fun and challenging for both me and the students. It’s a considerable amount of work and I have no TA (I do have a grader for homework). A large number of adorable terrified undergrads means I have to hold a lot of office hours and I always have someone in my office. None of this has helped with my workload.

I have been privy to the information about some people’s tenure cases. While I knew of the following issue from research and diversity training, after the experiences of this year, I can tell you firsthand that people sometimes write really weird $hit about women in external letters of evaluation (letters are solicited without the candidate’s input from roughly a dozen prominent people in the field). I have never seen anything like that written for a male candidate. It’s not even necessarily negative, but it’s weird, overly personal, such as analyzing the inner workings of the (mysterious female) psyche.

I keep reading and hearing of people writing 10-12 grant proposals per year. How? To whom? I have 2-3 divisions at the NSF where I can submit unsolicited proposals, and they are all due at the same time, once per year, in the fall. I wrote two different brand new grants in parallel for the fall deadline and could not recover for weeks. I recently (a few weeks ago) finished a massive renewal application of one of my large grants to a different federal agency. I don’t think I can write more than 3-4 new, different grants in a year by myself; first of all, there aren’t that many places to send to, and second, there are only so many good disparate ideas I can write up per unit time; I suppose I could do more if they were revisions, but with so few places to submit to and so few submission windows per annum, I am not going to recycle a grant with a low chance of success just pro forma. Plus I actually have to teach and advise students and write papers… And travel, and do service. So writing 10-12 grants per year, is this a biomedical thing? Or an experimental thing? How is it even pulled off amidst all the other work? I don’t know many of my physical science colleagues writing 10-12 grants per year, perhaps only the NIH or DoD-funded folks with humongous groups.

Large center grants get on my nerves — specifically, being asked to participate in grants for large centers, which almost never get funded. These grant writing endeavors are always last-minute, dramatic, and not creative at all. I know all the cool kids participate in them, and I have done it a fair number of times, but I cannot make myself go through the pointless motions again. I am all for collaboration when it’s organic (first we realize we want to do something together, then seek funds), rather than how the teams are often assembled, which is scrambling in response to a funding solicitation.

I crave the time to work on my science. I reread one of my single-author papers from several years ago. It is really cool. I never get to do that any more.

Reader Question: Recent PhD Grad Seeks Advice on Job Hunting

Reader E has a question for the blogosphere. I am retelling the original email to better anonymize the case (as per E’s request). I think I managed to capture the gist of the experience; E, if something is incorrect, please let me know.

E completed their PhD in a physical science field at a tippity-top university (ranked 1 or 2), it seems quite recently. The first three years were spent on experimental work, while E was supported on a fellowship (I am guessing NSF); by the end of the fellowship, external funds for the continuation of the project did not come through. In the meantime, the advisor took a part-time position elsewhere and has been largely unavailable to E. At the end of the fellowship, E was advised to leave due to lack of funding, then it was decided E would switch gears and do computational work (I was unclear how that was funded, I am guessing on advisor’s other funds or perhaps a TA-ship). So, E spent the last 2.5 years learning how to do computational work with the help of another senior person (not sure if another faculty or postdoc/researcher), because the advisor does not have expertise in computation.

While E completed the computational project successfully, and defended their PhD recently, they don’t feel like the PhD experience has made them competitive for jobs. “While I produced several articles (2 journals, 1 proceeding), I wouldn’t call any of them career producing (the best was a mid range journal).”

I feel like I learned how to apply a very narrow set of computational skills to an even narrower problem. I have a hard time showing employers (postdoc, industry, gov, etc…not picky at all at this stage…have a growing family and need a job) that my skill set would be beneficial to them. My advisor has no way of helping me get employed (knows no one in the computational field…) and my mentor [the person who helped get E started on the computational front] is too busy with new professional developments. I would like to know, do you offer students (without a network to rely on) and struggling to get employed how to sell themselves? I would love to stay in science, but accept the fact that it is very unlikely that someone will take a chance on me.

I will leave this open for blogosphere discussion. But I can get the discussion going by sharing what I do with my students.

I tell this to all of them, early and often:

This is not MIT or the like, and I am not famous. Just getting a PhD from here with me as advisor does not magically open doors. I tell them that I am very good at what I do and we will do good science together and that they will be well trained to be good PhD scientists and communicators, technically strong, who can write and present their work. But, I tell them that I also really want them to be able to get jobs when they are done. So they are encouraged from the get-go to get an MS in another field of their choice in addition to the PhD, and to take classes in other areas. I seem to be unusual in this respect, as I recently found out — most of my colleagues seem worried about productivity and want their students focused on research 100% of the time. I don’t. After the first 2-2.5 years, the students are done with classes for the major, and the resulting lack of class-induced structure to their days and weeks can be disorienting. I strongly encourage them to take 1 and sometimes 2 classes per semester in whatever they want until they are done; not only does this increase their knowledge base and potential employability, but I strongly believe is helps productivity on their main projects (alternatively, they TA when they are senior; regular contact with chirpy undergrads is good for the grumpy senior grad student). Nearly all of my students have taken the opportunity to get an MS in another science or engineering field while doing a PhD in our field (and also they get a “MS in passing” in the major, but that’s rather trivial for a well-performing student, just a bit of paperwork).

I also have some (not many) connections in industry (e.g. my grad school buddies and other people who were students when  I was), and now that I have placed some students in industry, they could (and do) further help other students. From my standpoint, all I can do is help as much as I can with the connections I have, and otherwise let the students know early on what the lay of the land is, and then let them figure it out for themselves. I am about to graduate a student who has a job lined up at a major software company. It has been a great experience: he interviewed, they gave him an offer, he asked and they agreed on a start date several months into the future, so he will both finish his project and his dissertation without a rush, and will then start at his great new job.

My industry students seem to do a few interviews to get a job, but not many. 1-3 is the norm before first offer. I had only one student several years ago who had like 12 interviews before the first offer, and eventually landed at a company that he had always dreamed of working for (I helped there by forcing him to go give a talk or two at venues where I knew the company would be having representatives). It has never been an issue that my students can’t get interviews. The student who is about to graduate, the one I mentioned in the previous paragraph, is part of an international community, and he appears to have access to a lot of job opportunity announcements through the network of his compatriots. Kudos to him, I say!

I think it’s impossible to get a job without some sort of network, but I it needn’t be your advisor and his buddies. Former group members are great, compatriots are great, checking websites of companies in the area or the companies you’d like to work with in general is great. In my experience, while job search is scary, it has always ended very well for my students and it didn’t take long. As advisor, I know that the last 6 months of their time here will be low productivity, because they are distracted and interviewing, and that’s fine; I plan on everything being done beforehand anyway.

As for postdocs, those are either awesome or awful in the physical sciences (I don’t have experience in the biomed world, but it sure seems to be a strange and scary place, based on the blogosphere). A great postdoc will propel you, an awful one will kill years of your life and, in some fields, might make you less employable in industry.
The worst part is you don’t know that postdoc opportunities are available until they are (i.e. notice of funding comes through) and then they are filled quickly and usually through personal connections (e.g. I will prioritize a student from a group whose leader I know and respect over a random other applicant).

Another issue: when it comes to advising, it seems to me that people with fellowships, especially graduate students but sometimes also postdocs, tend to have a crappy time disproportionately often. Unfortunately, I am guessing it’s the case of “well, I don’t have to pay the kid, so why not?” My rule is that if I wouldn’t work with a student/postdoc under the assumption that I am paying them off my grants, then I don’t take them (this doesn’t imply poor quality of student postdoc, but rather that they may be a poor fit for the group, or that I already have too many people and cannot effectively mentor another one). The same thing holds for the research topic: too often, people on fellowships end up working on advisor’s pet topic that may or may not be half-baked; they also end up being poorly supervised, because there is no funding-agency pressure that the advisor feels for regular grants. Obviously, that’s a recipe for disaster: before you know it, three years have passed, and the student has spent them on a poorly defined project with inadequate advising. Likely, it doesn’t help that most fellowship holders flock to tippity-top schools, which are competitive places and not known to be the oases of  warmth or fuzziness in student advising.

So, what’s the moral of the story?

E, I am really sorry for your experience. But, you got a PhD from a fancy school, and that won’t hurt in the long run.
Right now, pull all the strings you can — whomever you know, whomever they know, look at online postings, anything you can find. You don’t necessarily expect people to get you jobs, but rather to help point you towards jobs or places where jobs might be opening, and generally just meet people. It’s never too late to develop a network, and a network can be built in ways that you don’t expect: e.g. there are lawyers and doctors and professors and entrepreneurs among the parents on my kid’s swim team; sure, I know them because of swimming, but I know them now, and didn’t before, and if need be I could and would call upon our acquaintance in another context, and I would be happy if they did the same.

I also recommend consulting this great book “Navigating the Path to Industry” which helps exactly in your situation: finding a job upon leaving academia, as written by a biotech manager (the writer is awesome IRL and online, and sometimes comments here under a pseudonym, but I know doesn’t want to link work with personal blog, so I am not linking here).

Ranty

I think I might explode with anger and frustration. I have a proposal due next week and I cannot get to work on it because I have to finish two nominations (including writing letters) for colleagues (no, they could not have been done sooner because everyone, including the nominees, waits till the very last fuckin’ minute to send me their stuff) and I have to sit in a meeting for a university-level committee all morning tomorrow and then I teach in the afternoon.

And this is the service that is actually not bullshit. And don’t tell me to delegate, because I am the delegate.

Sometimes there is simply too much work for the time available. And the time crunch comes about not from sitting on one’s hands but from constantly having to put out fires; urgent always trumping important, until it’s too late. 

So please, don’t give me advice on how to optimize my time. I assure you I have heard everything and am aware of all the tricks. Most “tricks” involve dropping stuff or dumping stuff on someone else. Or simply being an asshole, like some of my colleagues, and not give a damn if service obligations go to $hit.
I have already cut all that could be cut; this week alone I refused probably 6-7 review requests.

Absent dumping my work on someone else, it is the issue of simple math: there is too much work for the time that I have. And no, it is not my character flaw, or my inability to get organized or whatever. So please refrain from giving advice.

Where will I be all weekend? Right fuckin’ here, in my office, non-stop. Butt glued to the chair.

Which reminds me: I received reports from a highfalutin journal. Of the three, one was very positive and 2 sentences long. One was blanket dismissive, also 2 sentences. One was misguided and factually wrong (an example of a little knowledge being a bad thing), but at least the person wrote several paragraphs.

To all my colleagues who can’t be bothered to read the whole 4-page letter-type manuscript and who can’t be bothered to write more than 2 sentences: screw you. I always write detailed reports, especially if I don’t like the paper. I do so even if I do like the paper, so the authors would have some ammunition to fight the potentially negative reviews.

Screw you all, lazy referees. You are crappy colleagues. I hope all you receive in the next 5 years are blanket dismissals conveyed through 2-sentence reports.
You don’t deserve my time or my effort to read and understand your papers and write detailed reports.
And neither do you, unbelievably slow editor who actually lets not one but two 2-sentence reports through as actual reviews. Screw you, too.

Ah, Meetings

I am very tired, it’s been a hellish week; but, something that happened last week remains with me, so I might as well try to purge it through writing, as I have been itching to do. I am sure I wrote about similar experiences before, but here it goes again.

I am very impatient and the people who speak slowly drive me absolutely nuts. I have a colleague whom I love dearly, and I would probably hang out more with her if her slow talking weren’t so excruciating to me. I hate it when a person takes 30 seconds to complete a sentence whose conclusion I saw coming in second No. 2. I often finish the sentences of slow talkers, in the hopeless attempt that they would get to the point while we are still young. Gaaaaah! My response is visceral and hard to reason away.

I was on a committee, not chairing it, joined by two colleagues. This small committee then reports back to a larger, super-committee if you will, with the findings. The meeting went way overtime because the chair, a painfully meticulous and slow-speaking individual, honestly spent considerably more time on certain aspects of the problem than reasonable, just because the rules say so. I appreciate that sometimes it’s important to dot all your i’s and cross all your t’s, but there are situations where common sense is perfectly acceptable to apply and where we should think why the rules were created in the first place, rather than follow the rules to the letter in a situation to which they clearly don’t apply. For example, let’s say the bylaws say that in order to work at a hair salon you have to have this many years of training at a beauty school, as evidenced by certificates; what we did was the equivalent of discussing ad nauseam why the certificates of a candidate are not what we expected them to be for a hairstyling position, which is really pointless because the job description does not involve cutting hair at all, but rather working at the reception, answering the phone, and sweeping floors.

Even though I had a hard time waiting for the committee chair to express himself while going over the many, MANY, quite unnecessary details, I think the small-committee meeting went well overall. But in the larger meeting I think I might have ended up getting on some people’s nerves. First, there are a number of prim-and-proper slow speakers on the large super-committee and in my university in general; that just seems to be the way and is related to the regional culture (faculty native to the region are very measured in their demeanor and eloquent and speak sloooooowly and drive me absolutely bonkers — SPITITOUTSPITITOUTSPITITOUTALREADY!!!) During the (again) excruciatingly long meeting of the super-committee, I had a harder time restraining my impatience and I ended up cutting in a few times into the slow-speaker’s monologue to clarify, correct, disagree, and generally be a douche (side-effect) but mostly in order to move things along. I don’t think I was coming across as very nice in those meeting, and being that I am female and have been socialized to please, it bothers me that I make people uncomfortable or that they don’t like me; on the other hand, I am felling bored and generally wanting to just burst out of my skin. I seem to have come across as a buldozer of sorts, never a good metaphor for a woman. The thing is, I know I should be quiet and let the meeting run its course and not interfere, but I just cannot stop myself. It’s physically unpleasant sitting there, listening to the slow-paced bloviating; I just want to fast-forward these people, make them get to the point already. Some people really like to listen to themselves, but I just cannot be a willing participant for very long, as I can hear my hair graying, my butt expanding, and my face wrinkling while they are laboring over that perfect spoken sentence, and then another, and another…

As the friend from above said, I don’t have the personality for any kind of administration. I am probably not liked in that committee — or many other places, for that matter, which don’t recognize that I am really a force for good: annoying colleagues with incisive comments and fighting collective time-wasting since 2004.

Being liked mattered more when I was younger. I was also able to tolerate people’s narcissism, disrespect, and generally wasting my time better. With age, I am turning into a curmudgeon. Ah, the little inevitabilities of aging.

But perhaps that’s another aspect of the impostor syndrome: I would like to be respected, liked, and listened to, but it seems the first two aren’t happening. So I at least try to not be bored quite as much.

Bits of academia, winter, and sci-fi

I recently spent some time with a very junior faculty member at my institution. Young, from a prestigious institution, male. Thinks he has everything figured out. When I tell him what some very explicit requirements for tenure at the university are, he pouts and objects that they are unreasonable (they are not) and that if he feels that doing things the opposite way is the way to go, he will do that instead. I have to bite my tongue and muster quite a bit of patience. Even if we forget that I have been been doing the job for a decade, so I might know a thing or two just from being a non-ancient and fairly successful faculty member, I am at this very moment on the effing university-level committee that reviews tenure cases; trust me when I tell you what is important. We may discuss why it is important if you don’t understand, but rest assured that the requirement is not stupid, and it is not going anywhere, whether you like it or not.

To get tenure in most STEM fields at major research universities, you need to show that you are capable of working independently at the level of leading and supporting a vibrant research group. That means you need to:

  • Sever ties with former advisors (or let their involvement taper to nothingness over no more than a year or two), no matter how much you like working with them, or whatever the expertise/tool you could easily get from them; if you need it, find it locally, find it elsewhere, or develop it yourself; you need to show independence; we gave you the startup, the startup is not funding for a super-postdoc-you to continue working for your advisor;
  • You need to apply for funding early and often and show that you are capable of coming up with fundable ideas, the sooner the better; yes, you will get kicked out if you haven’t landed a grant  by the second half of your tenure track. It may be unfair, but it is the rule in my college, and we’re hardly alone in this attitude. There are a ton of resources to help with grantsmanship. Seek them, use them. If you aren’t getting funded, that means something is wrong with your grant proposals, even if the system as a whole isn’t perfect; work on your skills and work within the system.
  • You need to train students and postdocs, and train them well, so you can publish quality work with them, and often;
  • You need to establish collaborations on your own, all the better if they are local, and we will love you if they result in large center grants for the university;
  • You need to do a good job teaching, it can be great if you wish, but not at the expense of your research;
  • You need to publish well and often, in prominent venues; you also need to travel and be seen, so the community knows and respects you, and your colleagues say as much when we ask them for letters;

We are looking to tenure the people who can do this job at high productivity and without burning out for several decades; people who will clear the tenure bar without difficulty, not just barely squeak over it; an ideal tenured faculty member has an internal engine and will keep pretty much at the same or similar pace on his or her own past tenure.

Young faculty, especially male, who trained in prestigious groups tend to think they are destined for greatness. Perhaps they are; thinking they are is probably better than being crippled by the impostor syndrome, as the likes of me are. But there is a bit of a rude awakening that comes when your start realizing that papers without your famous advisor can’t easily get into Nature Progeny, or that you can’t get money from the program managers whom you know through your advisor and who you think love you, because trust me when I say that they love your old, established, National-Academies-member advisor much better and he’s doing pretty much the same stuff you propose; all the more reason to distance yourself from advisor, don’t you think?

I know confidence it the way of the American male academic, but I sometimes wish people would turn down the volume when they toot their horn. I was a complete ball of nerves when I started on the tenure track; I quickly realized I knew very little and I soaked all the information that anyone cared to share. I don’t know what it is with young men, especially pedigreed ones. Doesn’t it cross their minds that they might not actually know everything already, that they don’t in fact have everything figured out before they ever started, and that now might be a good time to shut up and listen? DH tells me that’s just the way of all men, always having to appear to know everything especially when talking with a woman, and that the young’un will go home and think about what I said. Well, if DH is right and it’s the way of all men, then all men are fuckin’ exhausting. The whole meeting was like talking to a petulant teenager. I already have a teenager to whom I gave birth and one is plenty, thankyouverymuch. I’d rather not have to deal with another one as part of my service duties.

  • Anything above 15 degrees Fahrenheit is very pleasant,  nice enough to take a walk. Anything above 30 means a winter jacket is unnecessary; a sweatshirt will suffice.
  • I drive through blizzards like a champ.
  • The fact that there’s a blizzard outside does not faze me at all when I am determined to get to Costco.
  • I am watching the Superbowl.

I just finished “Ancillary Justice” by Ann Leckie. It’s excellent! Highly recommended for lovers of space-opera sci-fi. I just ordered the sequel, “Ancillary Sword,” and can’t wait for it to arrive. I am not going to spoil the book for you, but I will say this much:

  • The book will have you question your understanding of gender, I can promise you that.
  • As much as many sci-fi writers love apostrophes in the names of aliens, people, or places, Leckie loves double vowels, especially aa (Anaander Mianaai; Seivarden Vendaai; Amaat; Aatr; Lieutenant Skaaiat) and, to a lesser degree, double consonants (Garseddai; Liutenant Issaaia; Jen Shinnan). I am sure it’s all meaningful within the context of the Radchaai language, but it was a bit much and honestly made me itch for some apostrophes.
  • Best alien species name ever: Rrrrrr (that’s exactly 6 r’s).
  • New favorite curse: “Aatr’s tits!” Commonly used in the contexts where “Holy $hit!” would fit. Aatr is a minor deity. With tits, obviously.

WTF Editor and What Professors Do All Day When Not in Class: A Two-Parter

I have submitted a paper to a journal that prides itself in rapid turnaround. It’s been a week and no action; it’s sitting on the editorial desk (well, metaphorically; rather in an inbox or a folder of some sort). I am getting really antsy, because they often send out for review within a couple of days from submission.

I have told myself I would give them 2 weeks and then nudge them. But I might have serious problems waiting that long… It’s a journal that does desk rejections, btw.

A few months ago, I had a Glam Wannabe journal sit on a manuscript for nearly a month and then desk-rejected.  I could have received a full review other places in the same amount of time. I was unbelievably pissed that they wasted my time like that. It will be a long, long time before I review for them again, I will tell you that. A$$holes.

What say you, blogosphere? How long do you allow the editors to sit on a paper before you nudge them to ask “WTF is going on? $hit or get off the can!” (Well, the polite version, anyway.) Do your actions depend on the typical or perceived or processing time for the journal? On how badly you want to publish in there? On how much coffee you’ve had?

What do we profs do all day when we don’t teach? Well, here you go.

Smurf the Little had an owie ear, was taken to a doctor and then to daycare this morning by DH. However, Middle Boy puked repeatedly and quite grossly yesterday evening and last night, so I stayed at home with him today, as I didn’t have to teach. The Puker will be 8 this spring, so he’s not high maintenance, and he was also starting to feel better, so I was able to work. What I did today:

  • reviewed 2 proposals for two different federal agencies (one US, one Canada);
  • reviewed 1 paper (revision, didn’t take very long);
  • wrote 2 letters of recommendation;
  • edited a full-length conference paper a student is submitting;
  • edited a colleague’s paper, which I promised to do even though I also asked to be taken off the author list because I didn’t do much for the project;
  • hastily submitted belated paperwork and a report for an existing grant that I hope to get renewed and I really should be behaving better towards the program manager;
  • filed paperwork for a no-cost extension of a grant;
  • organized and submitted paperwork for a recent trip;
  • filed justification for airfare for an upcoming trip;
  • booked yet another upcoming trip;
  • emailed pretty extensively with two grad students on technical stuff, and talked over the phone with one of them;
  • emailed lightly with three or four panicked undergrads, who realized the reign of terror is upon them as they are taking a class with me;
  • emailed w/ some 20 or so other people about various upcoming meetings or scheduling midterm classroom for my huge class etc;
  • prepped class for tomorrow;
  • scanned some pages for student HW I had assigned yesterday because the library doesn’t have the undergrad text on reserve yet;
  • organized and submitted paperwork to establish an undergrad’s research position  and a add a grad student’s MS to a PhD in another department;
  • read/skimmed two papers that a colleague sent me as of possible interest (they were);
  • worked on my annual report that’s due in about a week;
  • worked on the figures for a manuscript that should be submitted likely by Feb 1;
  • obsessed/fumed over the fact that the stupid paper from part 1 hasn’t gone out to review (or come back desk-rejected) yet. Okay, this is not work, but it takes energy. Even though it’s only dark energy… BWAHAHAHA.

Not bad for a lazy overpaid layabout academic on sick-kid duty, huh? As you can see, I make a great secretary. Who dabbles in teaching and research.

I still haven’t done the stuff I need to do for the awards committee I am on, and I have yet to write the paper to accompany the invited talk I am giving in February (I really shouldn’t have accepted the invitation, I don’t like to publish conference papers — too much time on something people don’t read or cite). Two journal papers are nearing submission by end of February, and a grant too; I am chipping away at those as well, but didn’t today.

Whiplash and Thoughts on Achievement

I saw “Whiplash“. It’s awesome. This is what its IMDB blurb says:

A promising young drummer enrolls at a cutthroat music conservatory where his dreams of greatness are mentored by an instructor who will stop at nothing to realize a student’s potential.

This movie got me thinking, again, about talent vs hard work, external pressure vs internal drive.

Eldest has been swimming and enjoying the team experience. He’s getting better, but he’s not very fast, and his technique needs considerable work (all the swim lessons he had as a kid are worth next to squat, it seems). But he’s been enjoying it and the team is very supportive.

When I watch him, my inner ultracompetitive workaholic  monster scientist wakes up. I look at him and at the other swimmers, and I scrutinize what he’s done or not done. I look at the mechanics of their strokes, when they turn, how long they glide before resuming with strokes. There are kids with beautiful technique, lots of experience, and presumably natural ability. There are other kids who may not swim much, but are into other sports and are generally athletic, and that control over the body appears to translate between sports (a number of winter swimmers also run track in the fall). Moreover, it seems like other kids with comparable swim experience to Eldest’s are better in part because they are very focused and because they are pushing themselves as far as they will go. My kid seems distracted at the start, and often seems as if he’s almost swimming leisurely. But perhaps I am being unfair and he’s doing all he can. It’s tough being the son of a pain-in-the-butt mom. I didn’t think I would be that mom. But I was always very competitive myself and I don’t like how much this swimming business upsets me.

Eldest doesn’t particularly care for my insights. I am no coach, and he tells me as much, but even I can tell that there are issues with his dive and his turns, plus his arms are not as straight as those of the fastest kids. But, there are many swimmers on the team and the season is too short for him to receive individualized attention. Or maybe they are selective about who receives their attention.

Anyway, I am focusing on keeping my mouth shut and letting Eldest do his thing. But boy, do I wish he had more of a competitive, go-getter streak. Not just in swimming, but anything really. I need to curb my extreme A-type-ness in order not to smother and alienate Eldest, who appears more laid back. I am aware of this difference between us, and I work on keeping my mouth shut. The problem is that there is always this tiny voice that wonders what if we’d just nudged him more earlier, maybe he’d be better at some things and maybe even grateful down the line… I told you, it’s not easy being the kid of an A-type mom. (Now imagine if I didn’t have my own demanding career and was thus free to pour all of my ambitions into my kids… Now that’s a truly scary thought.)

Back to “Whiplash”. The music school teacher is abusive in every sense — physically, verbally, emotionally. He’s a manipulative jerk. But, apparently, he believes that’s the way to entice greatness, by building up and breaking down those with potential, as he feels those with true greatness would not be deterred by abuse and would instead only work harder and harder in the face of adversity. I don’t know about that; in the process of uncovering a rare gem via great abuse, many will completely wash out and possibly kill themselves.

We see the lead character, a 19-year-old drummer, work obsessively and push himself to the limits (Bandaids are apparently a key part of equipment for drummers). That’s inner drive. What I still don’t know is whether or not it is possible to ignite that spark in someone who doesn’t already possess it. Sure, you can push and pressure kids while they are little, but at some point they will rebel unless what they are pushed to do is what they actually want to to do.

My DH and I don’t push our kids very much, and I wonder if we are mistaken. We are lazy  parents and let them chill. But at some point achievements start to count and you see that your kid might be behind because you didn’t know you were supposed to start pushing them much earlier. And does it make sense to insist if a kid doesn’t have talent? And who decides who has talent? I can judge talent for math and science and perhaps to a small degree art, but not much else. We all know “10% inspiration, 90% perspiration”, but what if the inspiration or natural ability are just not there?

Most people are unremarkable. Some, perhaps many, are marginally remarkable, at the level of high school or college or some professional community. None would be the wiser if most of us hadn’t been born at all. When you think about it, it’s quite depressing.

Sometimes I think the best thing I can do for my kids is to leave them alone to relax and enjoy their childhood with minimal stress and structure. Then they want to swim in high school and we see we are years behind the ideal time when one should have started with these activities, but we didn’t because my kid would not hear of competing during the many years I asked, then when he got around to wanting to compete, he turned out he was not the fastest guy around. What I need is a time machine to bring his current self to talk to his 5th or 6th grade self and make himself start to swim seriously. Also, I need a crystal ball to see when I will need the same type of intervention with the younger two kids and for which sport.

One thing that the teacher in “Whiplash” said was that “Good job” were the worst two words in the English language, because they encourage passivity. I tend to agree that they are overused, and that there is great focus on just showing up and putting in half-assed effort. Effort is a necessary but not sufficient condition for achievement.

I have a collaborator who dishes continuous praise to graduate students, for even the most idiotic of achievements (“You printed these 3 figures so you’d show them to us? Good job!”) There is no need to be abusive, but I don’t praise my graduate students until they have actually done something worth praising, something that took both effort and skill. Usually, when the materials are starting to come together for our first joint paper is when a student might expect to hear “Well done!” I might also praise for unusually good performance, when someone does someone much faster than expected, or shows uncommon creativity, originality, or initiative. So no, I am not an over-praiser because that cheapens true achievement, but I am not a praise-miser either.

Also, never outside of the US have I heard kids say so often and with such conviction “I am not good at x,” where x is something that they tried once or not at all. With my own kids, it gets on my nerves a lot that there are so many things they give up on before even seriously trying, and I don’t know how to fix that. I keep talking to them, that they just have to keep trying and they will keep getting better. It often falls on deaf ears.

But, on the other hand, many undergraduate students (and my own Eldest on occasion) have this idea that putting in great but perhaps misplaced effort is somehow supposed to be valued the same as achievement. Sometimes I get this as part of teaching evaluation, that I assign a lot of work and that the grade doesn’t reflect the amount of effort the student put in. The grade reflects what you have shown in terms of mastery. If you are between grades, sure, it may tip you over towards the higher one if you are a really hard worker, but hard work alone is not enough. You have to also work smart. If you don’t know how, you have to know to ask for help, as much help as needed until you crack the code of what the best way to apply effort is. That’s why people have coaches and advisors and supervisors…

I find that in trying to understand my kids I have serious limitations by simply being myself. I want to support their efforts and encourage them when they waver. But there is support and encouragement, and then there’s unwelcome pressure. The problem is that they can seem very alike.

Then there is just letting kids be. I grew up like that and it turned out I was plenty driven, but how to best parent the kids who may not be? What happens with the kids who are not driven themselves and who are also not pushed externally? Does everyone eventually find something they are passionate about? The world doesn’t wait for the indecisive to decide, and before you know it, it’s college admission time.

How do you determine that an effort is worth pursuing? That it’s something where you have the potential to be excellent, rather than barely above average with tremendous sweat? How do you decide you truly have no real ability versus that you would really get good with more effort? Where is the line between encouraging and badgering?

At my advanced age, I have found that I am doing better work than ever and am being more creative. Part is that I am finally believing that I am allowed to be here and do the things I do. I actually know that I can do this job and now I can, more often than not, actually summon this intellectual awareness to combat bouts of impostor syndrome. I have sufficient track record, so I finally have some confidence. I still think I am not at the tippity top, but with increased confidence the quality of the papers I publish has been steadily increasing and I am finally getting to the point of being bold and brave with my submissions, as opposed to conservative.  I have done a lot of work to earn my confidence. I envy those who were confident to begin with. Maybe that’s what having real talent means, never doubting that you will be successful (although considering how prevalent it is in dudes of certain demographics as opposed to others, I would say good old patriarchy has its hands in it, as well). I know the insecurity has been a driver for me, to get better and achieve. But now success is a different kind of driver, in that my appetites have increased. I think a good combo of external discouragement (leading to stubbornness, keeping at it and improving) and encouragement (leading to boldness and increasing ambition) may be the right thing leading to increasing performance. You need to grow your dreams, but you also have to grow the skills to match the ambition.
